Outcomes of Private School Teacher Development Using the AFTER Model Integrated with the Four Iddhipada Principles

Abstract

This study aimed to investigate the context and outcomes of private school teacher development using the AFTER Model integrated with the Four Iddhipada Principles and to synthesize guidelines for private school teacher development. A mixed-methods approach employing an evaluation research design based on the CIPP Model was adopted. Qualitative data were collected through retrospective document analysis and in-depth interviews, while quantitative data were obtained using a satisfaction assessment questionnaire. The participants were 52 teachers from the Sornthipaya Eduacation Group in Buriram Province, Thailand, selected through purposive sampling. Data were analyzed using thematic analysis, percentage, mean, and standard deviation.


The findings revealed that: (1) the schools faced limitations in resources and external support, as well as challenges related to teacher turnover; however, administrators placed strong emphasis on systematic teacher development. (2) Regarding the outcomes of the development program, the schools demonstrated a strong commitment to improving teacher quality. Teachers developed greater awareness and motivation for self-development based on the Four Iddhipada Principles. The development process promoted strategic thinking and collaborative learning. As outcomes, teachers demonstrated improved self-regulation skills, greater professional confidence, and stronger organizational commitment, while teacher turnover decreased. Teachers reported the highest level of satisfaction with the development program ( = 4.55, SD = 0.57), and parents likewise reported the highest level of satisfaction with teachers’ performance ( = 4.61, SD = 0.57). Furthermore, the schools received an external quality assessment rating at the “Very Good” level. (3) The guidelines for private-school teacher development emphasize promoting strategic self-development planning through the AFTER Model and encouraging the consistent and continuous application of the Four Iddhipada Principles.
