With the rapid development of China’s healthcare industry and the aging population, nurse shortages and high turnover rates have become pressing issues. Guilin, as a key medical center in Guangxi Zhuang Autonomous Region, faces significant challenges due to high nurse turnover rates, directly impacting the quality of healthcare services. This study aims to explore the key factors influencing nurses’ intention to stay in Guilin hospitals, focusing particularly on the relationships between transformational leadership, job satisfaction, organizational commitment, and expectancy. Through a survey and data analysis, this study finds that transformational leadership and organizational commitment have a significant positive impact on nurses’ intention to stay, while job satisfaction and expectancy play mediating roles in this process. The findings provide theoretical and practical guidance for improving nurses’ work environments, reducing turnover rates, and enhancing the quality of healthcare services.
