Abstract

          This article presents a human resource management (HRM) model designed to drive the success of hotel businesses in Thailand amid the rapidly evolving landscape of the service industry. It particularly addresses the strategic and operational challenges affecting HR systems. The study employs a systematic literature review (SLR) to collect and synthesize knowledge from academic publications between 2023 and 2025, alongside the use of PESTLE analysis to identify and assess macro-level factors influencing HRM in the Thai hotel sector. The thematic analysis reveals several critical challenges, including high employee turnover rates, shortages of skilled labor, shifting expectations of the new workforce generation, delayed adoption of HR technologies, misalignment between organizational strategy and HRM, and resistance to cultural change within organizations. These insights informed the development of a strategic framework titled the F.L.A.I.R. HRM Model for Hotel Success, which encompasses five core components: (1) Future Skills Development, (2) Lifelong Employee Experience, (3) Agile Performance Management, (4) Inclusive and Sustainable Organizational Culture, and (5) Strategic Recruitment Mapping. This model aims to support hotel entrepreneurs in designing HRM systems that systematically respond to both internal and external changes. It also seeks to fill a knowledge gap in HRM within the Thai hotel context and provide a policy and practice-oriented guideline for enhancing organizational competitiveness at the global level.
